Work-Life Balance dan Kepuasan Kerja: Mediasi oleh Stres Kerja

Abstrak

Tuntutan pekerjaan yang tinggi sering kali menghambat keseimbangan kehidupan kerja dan pribadi, yang berpotensi memicu stres serta menurunkan kepuasan kerja. Penelitian kuantitatif ini bertujuan menguji pengaruh work-life balance (WLB) terhadap kepuasan kerja dengan stres kerja sebagai variabel mediasi. Subjek penelitian adalah 263 karyawan (55,89% laki-laki (n=147) dan 44,11% perempuan (n=116)) perusahaan distribusi minuman kemasan dengan rata-rata usia 31,59 tahun (rentang usia 20–50 tahun), yang dipilih melalui teknik random sampling. Analisis data dilakukan dengan pendekatan Structural Equation Modeling menggunakan SmartPLS. Skala yang digunakan adalah skala work-life balance yang telah diadaptasi ke Bahasa Indonesia oleh Maimunah et al. (2024) (α=0,864), job stress scale yang diadaptasi ke Bahasa Indonesia oleh Vandiya & Etikariena (2018) (α=0,830), dan kepuasan kerja yang diadaptasi ke Bahasa Indonesia oleh Nolandari et al. (2016) (α=0,70).  Hasil analisis menunjukkan bahwa seluruh item memiliki kualitas butir yang baik (nilai outer loading > 0,70). Hasil penelitian menunjukkan bahwa work-life balance berpengaruh signifikan dengan hubungan yang negatif terhadap kepuasan kerja (β= -0,438; p< 0,001) dan hubungan yang positif dengan stres kerja (β=0,675; p<0,001). Stres kerja juga berpengaruh signifikan terhadap kepuasan kerja (β= -0,298; p<0,001). Selain itu, stres kerja terbukti memediasi hubungan antara work-life balance dan kepuasan kerja secara signifikan (β= -0,201; p=0,001).
